A
US research firm just released two new studies during a time when most
organizations are busily downsizing and focusing on the bottom-line. The research
demonstrates the important finding that effective employee management
practices are now different from those in the past and focus on
alignment, development, and measurement using a coaching model
platform. Nearly all user-organizations studied are seeing
"demonstrable positive business impact from implementation".
"Performance
management based on coaching and development was found to
have stronger positive outcomes and far greater returns overall than
performance management based primarily on competitive assessment..The
performance management systems market is the fastest growing segment in
the human capital management market and will soon be the biggest.."
-CNBC News & Analysis Nov.2008
Maximizing Human Resources via Performance
Management based on Proven Coaching Methodology:
Economic Lows Drives the
Demand for Specialist Performance Management Internal and External
Providers who supply Cutting-Edge, Proven People Development Coaching
Technology and Practices:
An increasing number of reports points to human capital management
becoming the No. 1 strategic issue for businesses. A recent
international survey by the Economist Intelligence Unit reports that
senior management rank failure in human-capital management as the main
threat to sustainability of their global business operations. Top
management cite leadership performance as more threatening to their
business than risks such as market competition and product development
etc.
Performance Management is the process of creating a work environment in
which people are enabled to perform to the best of their abilities:
21st Century Performance Management is a whole work system that supports
the achievement of the company's business strategies. At an individual
level it results in the construction of personalized development plans
related to performance improvement and career development. When a
performance management system is designed effectively there are great
benefits for both individuals and organizations. It creates
organizational focus and alignment and a shared mental model for leading
and managing the business in a way that coverts strategic objectives
into effective business practices.
In a corporate world threatened on all sides by an uncertain economy,
senior management is compelled more than ever to make sure that they are
getting all that they can from both their shrinking market and
workforce. A slowdown is a vital time to build up bench strength.
However, adding to the urgency of the problem is the fact that the
optimization of a workforce is a far from simple procedure.
History has taught companies to
'survive and thrive' during tough market conditions it is essential for
them to develop high-performing leaders across the entire organization.
One of the primary goals of Performance Management
relates to making sure that employees actually care about the work they
are doing. This not only helps a company by increasing the level of
output quality during tough economic times, but it encourages lengthy
terms of employment so that a core talent base can see a company through
the important evolutions it must undergo.
Today's urgent need to accelerate leadership skills development at all
levels of the organization to maximize management performance:
In these times of uncertainty, leading think tanks
estimate that companies that best manage their human capital assets
well will outperform those who that don't by between 30 and 50 per
cent. Some of today's successful companies who don't perform well in
the human capital development scoreboard will be eventually brought to
their knees. Poor leadership development choices eventually convert to
poor strategic and bottom-line decision making, loss of revenue and
market share, competitive disadvantage, higher production costs, brand
risk etc.
Academic research has clearly demonstrated the effect
of layoff on workers. But, as present research demonstrates,
layoff survivors are themselves not immune to the
negative effects of downsizing and experience declines in work
performance and quality of life. Research shows that the symptoms
of layoff survivor's syndrome are highly correlated with workers'
perceptions of downsizing. Because of declining job satisfaction and
job commitment caused by layoffs, productivity may in fact decline.
This is an unintended consequence of restructuring.
Unsurprisingly, economic woes are simply a
wake-up call for leaders to challenge themselves and their teams to
best manage the worry and despair and achieve even more ambitious
results through rigorous self-awareness and the new possibilities that
go with it. Uncovering the beliefs and assumptions underlying behavior
and results and replacing them with higher-performing choices via
evidence-based coaching is now a must for today's leaders and managers to navigate
through the choppy economic waters.
In times of stress people require some means to acquire
personal contentedness, peace of mind etc 21st Century Coaching,
based on solid psychological theory and evidence-based practice, is
now a proven vehicle to; 1) improve the well-being and
functioning of the company (it's people) and, 2) assist those
in transition (for example; -those people who are laid off).

Stressed-out Managers are making ill-informed decisions in
difficult times:
Many businesses are now under threat from the poor
psychological state of their stressed managers during the global
recession. It's simple human nature that stressed executives are
more inclined to make wrong decisions that can end-up ultimately
damaging their business productivity and progress. When people are
stressed the mechanisms in the brain that provide insight and a
broader perspective simply shut down. This can lead to executives
making decisions that are driven by their short term survival but
are not in the company's strategic direction. Managers and leaders
need to be coached, in times of stress, how to trust their
intuition and make meaningful decisions based on what is important
for their business in the long term.
Understanding human behavior in
today’s changed economy is now the primary task for any leader!
Human Behavior –why people do the
things they do.
The primary task for today's leader
is to develop human capabilities, not
just to oversee the numbers or plan a sound strategic
direction. In today's turbo-charged competitive world and
sometimes stressful workplace the leader's job is to increase
the organization’s capacity to be focused, agile and resilient.
Therefore the primary task must be on creating, harnessing and
leveraging intellectual capital rather than deploying other
assets. And that requires superb people skills. A leader's
technical prowess will not enable them to build an
organizational culture of respect, accountability and innovation
and nothing of any great consequence can ever be achieved
without leadership that inspires people to truly make a
difference.
Behavior based coaching can
uniquely affect positive behavioral change impacting business
results:
Only behavior based coaching can have a positive effect
on valued behaviors e.g; leadership behaviors which positively
influence outcomes such as employee commitment, engagement and
organisational climate, which directly affect performance and
productivity levels associated with superior business
performance.
Leaders need to better understand their feelings and emotional
well-being to achieve positive
interaction in teams and work groups.
For leaders to generate bottom-line superior
business results, in challenging and stressful
times, they must be able to connect with people and engender
trust and mutual understanding.
People developers who have
been professionally trained and certified to use behavior
based coaching models, tools and techniques are uniquely able
to help Managers and Leaders:
to maintain emotional
composure on the job and maximize work relationships, gain self-awareness
and what triggers reactions, how to identify and analyze
Behavior Patterns associated with stressful events and how to
best manage thoughts, feelings and behaviors associated with
stressful situations etc..

Today's more responsible senior leadership teams
are now designing and investing in 21st Century behavior-focused
Performance Management development programs to first build-up
the necessary human capital reserves to 'fund' and secure an
organization's success and immediate and long-term future.
